hod. The research population was all employees, with a sample of 104 employees selected using purposive sampling techniques. Data were collected through questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The study's results indicate that compensation and benefits have a positive and significant impact on employee performance and motivation. The work environment has a positive and significant effect on motivation, but it does not have a direct effect on employee performance. Employee demographics have no significant effect on employee motivation or performance. Motivation has a positive and significant effect on employee performance and has been shown to mediate the relationship between compensation and benefits, as well as the work environment, on employee performance. This research provides practical implications for company management in improving employee performance through improved compensation systems, conducive work environments, and increased work motivation.

A census survey of all 190 employees was analyzed using PLS-SEM via SmartPLS.The results show: (1) work culture is positively associated with employee performance (β = 0.512, p < .001); (2) work culture is positively associated with job satisfaction (β = 0.991, p < .001); (3) job satisfaction is positively associated with employee performance (β = 0.160, p < .001); (4) job satisfaction partially mediates the work culture–performance relationship (β = 0.159, p < .001); and (5) leadership significantly moderates the work culture–performance relationship with a buffering effect (p < .001). This study extends JD-R Theory to faith-based organizations by demonstrating that Islamic values reshape job resources: work culture becomes a dominant predictor of satisfaction, and leadership operates as a buffering moderator through substitution mechanisms. These findings highlight the strategic importance of strengthening Islamic work culture, effective leadership, and job satisfaction as key predictors of employee performance in Islamic banking.

yee engagement. This study aims to explore the role of transformational leadership in enhancing employee engagement within contemporary organizational contexts using a qualitative research design. Guided by a phenomenological approach, data were collected through in depth semi structured interviews with employees who had direct supervisory relationships in digitally mediated or hybrid work settings. Thematic analysis revealed four major themes: visionary inspiration and meaningful work, individualized support and psychological safety, intellectual stimulation and professional growth, and trust based relationships and organizational identification. The findings indicate that transformational leadership strengthens employee engagement by cultivating meaningfulness, empowerment, trust, and intrinsic motivation, which collectively enhance employees’ physical, cognitive, and emotional involvement in their work roles. The study extends existing leadership and engagement theories by providing contextualized insights into how transformational leadership is experienced in modern organizational environments. Practically, the findings highlight the importance of developing transformational competencies among leaders to sustain engagement and performance in increasingly complex and interconnected workplaces

Data were collected using a structured questionnaire and analyzed using Structural Equation Modeling with Partial Least Squares (SEM-PLS). The results indicate that work motivation and soft skill training have positive and significant effects on employee performance. Furthermore, both variables significantly influence employee competence. Competence also has a positive and significant effect on employee performance and partially mediates the relationship between work motivation and performance as well as between soft skill training and performance. These findings suggest that improving employee performance in public sector organizations requires integrated human resource development strategies focusing on motivation enhancement, effective soft skill training, and systematic competency development.

Islamic banking context that emphasizes efficiency, service quality, and regulatory compliance, and aims to clarify the contribution of these behavioral and organizational constructs to employee outcomes. A quantitative survey design was used, with data gathered via a structured questionnaire that operationalized the constructs. The data were analyzed using partial least squares structural equation modeling (PLS-SEM) to test direct and indirect relationships. The results reveal that (1) Result Oriented has a positive and significant effect on Employee Performance, confirming that goal clarity and disciplined execution lead to better performance; (2) Mindset does not have a direct effect on performance, but its effect through Employee Engagement is significant, indicating that Mindset influences performance only when employees are engaged; (3) Employee Engagement mediates the effect of Result Oriented on performance, improving execution; and (4) Togetherness has no direct or indirect effect on performance, suggesting that collaboration alone does not drive performance without clear goals and engagement.

Therefore, a production optimization strategy is needed to improve product capacity, efficiency, and quality. This study aims to analyze the production optimization strategy implemented by UD. Sona, formulate a capacity building strategy, as well as identify obstacles and solutions that can be done. The results of the research are expected to be practically useful for business actors in production management, as well as make a theoretical contribution to the development of production management science in MSMEs. The research method uses a descriptive qualitative approach. Data was obtained through interviews with owners, employees, and customers, supplemented by observation and documentation. Data analysis is carried out through reduction, presentation, and inductive conclusions, so as to be able to describe the real conditions of the business and develop the right optimization strategy. The results of the study show that UD. Sona has made efforts such as setting up production flows and scheduling planning. However, limited machinery, unstable supply of raw materials, and marketing that has not been maximized are still obstacles. study amounted to 31 respondents. Data collection techniques were carried out through the distribution of questionnaires and documentation. Data analysis techniques used simple linear regression analysis, classical assumption tests, coefficient of determination tests and t-tests with the help of the SPSS version 25 statistical application. The R2 Determination Test that has been carried out obtained the result that the R2 value is 0.620. This shows that the Raw Material Inventory Management variable (X) can explain Work Productivity (Y) by 62%, while the remaining 38% is explained by other factors not covered in this study. Based on the data analysis, it shows that simultaneously the Raw Material Inventory Management variable has a positive and significant effect on Work Productivity with a significance of 0.000 <0.05 and the T-value obtained is 6.877> 1.696 so that it can be concluded that Ha is accepted and has an effect on the dependent variable of Work Productivity (Y). The conclusion of this study is that the Raw Material Inventory Management variable partially or simultaneously has an effect on Work Productivity and it is recommended that PT. KSS (Karunia Sejahtera Sejati) provide increased competency and understanding of employees regarding inventory management that is very necessary so that they are able to carry out their tasks more efficiently and effectively, so that work productivity increases. three main objectives: (1) to determine the form of human resource policies implemented to improve performance quality, (2) to identify supporting and inhibiting factors in the implementation of these policies, and (3) to formulate appropriate strategies to improve employee performance. The research method used is a qualitative approach with data collection techniques through in-depth interviews, observation, and documentation. The results show that the implemented human resource policies include training and competency development, performance assessment based on work indicators, and a reward system and work discipline. Supporting factors for the implementation of these policies include leadership support, active employee participation, and the availability of a training budget. However, there are also inhibiting factors such as a lack of professional human resources, limited supporting facilities and infrastructure, and low work motivation among some employees. The strategies implemented to improve performance quality include strengthening supervision, developing a collaborative work culture, improving the quality of training, and regular evaluation of policy implementation. This study concludes that appropriate and consistent human resource policies play a crucial role in building more optimal employee performance within the service environment.

The research method used is a qualitative approach with data collection techniques through interviews, observation, and documentation. The research informants consisted of the owner, employees, and customers of Murai Coffee. Data were analyzed using the Miles and Huberman model, which includes data reduction, data presentation, and conclusion drawing. The results show that Murai Coffee has implemented promotional strategies such as simple advertising, sales promotions, personal selling, public relations, and direct marketing that gradually increase customer interest. Meanwhile, the location factor, although not located in the city center, still provides sales opportunities through a comfortable atmosphere and quality service. However, challenges are still found in the comfort aspect, such as noise from outside and hot room temperatures, so that improvements to supporting facilities are needed. This research is useful for Murai Coffee in designing more optimal promotional strategies and location arrangements, for Nias University as a contribution to the development of marketing science, and as a reference for future researchers who want to study marketing strategies in the culinary sector.
